I own a company, and I would be too embarassed and ashamed to give a staff member a 3% increase if they're performing anything short of nothing. It would like i'm slapping them in the face.3% because that all the company can afford...we all know the spiel

Sounds a bit like sabotage to me. You got paid a salary to do what you did, now you want to sabotage them for not paying you more than what you worked and contracted for? In practice, the more you stay in same company, the more they know that you are not going anywhere really. It reduces your chances of getting decent raise.
I guess companies have different policies. We usually get inflation or more, but it’s the same percentage increase for everyone across the board. So we get richer year on year, but it would be wildly inaccurate to say that everyone is creating more value each year.

Yeah, that's one side-effect. In general my workplace is rather progressive and tolerates a lot from employees. It's nice for most people, but we have a few who abuse. If I ever take over, I'm gonna brutalise these soft bitches.There's nothing worse than the "everyone gets the same" approach to have the good guys stagnate and the bad apples do even less.

Thanks but one of my comments was "Pay is good though for what I do". Absolutely happy about it and I don't remember having moaned about it tbh.You don't need to be a top achiever but at least just be better than average and show some effort and general improvement.
But if you are just doing the bare minimum to get by, then you really should be asking yourself why you expect more than a bare minimum increase.
By and large it's been my experience that those who moan the loudest about increases are the very same who lift as little of a finger as possible and often make comments like "not my job" or "you'd need to pay me more" etc when the most mundane of actions are requested from them.
Show a little initiative or effort in self improvement and you get rewarded accordingly in good companies.
Another thing I see very often is that people have no idea how to present themselves. They'll complain endlessly about all the many things they did in the last year and why they should get an increase accordingly and when you ask them does their boss know about this then they look at you blankly like it's some crazy question and then when you dig deeper you figure out that they just expected them to magically be aware of all these things as if they dedicated all their time to watching this one employees outputs.
People don't even bring a summary to a performance review, never mind actual evidence and then they wonder why nothing happens.
You are as responsible for getting a raise as your boss is for giving you one.
